One of the things Putin is lacking is strong fighting willing men to put into his wars. He is really good with military intelligence. Russians have always been great at intell. But they really treat their troops like crap. Their pay is sporadic, their clothes are ratty and dirty. Their food is crappy. Their bunkers and berths are cold and noisy.
